A varied and distributed workforce makes informal observation less reliable. Employees still need to know which work is effective, where a gap exists and how their contribution connects to the team.

## Keep the feedback close to the work

Record the behavior while it is visible, connect it to an agreed competency and discuss it soon enough that the context remains clear. This creates a useful learning loop instead of a surprise at review time.

Over time, several small observations can show progress more accurately than one broad impression.
